The setup

Create Playbooks for each interview format you run. Technical interview Playbook:
I'm conducting a senior backend engineer interview.

Watch for:
- Whether the candidate explains their reasoning or just gives answers
- Depth of understanding: do they know WHY something works, not just WHAT to do?
- Concrete examples from their experience vs. theoretical knowledge
- How they handle being asked to go deeper on a topic
- Red flags: vague answers, contradicting themselves, or claiming credit for team work

Alert me when:
- They give a surface-level answer I should press on
- They mention a technology or approach worth exploring further
- They dodge a question or redirect without answering
- I've been on one topic too long and should move to the next area

Checklist:
- System design thinking
- Concurrency and scaling knowledge
- Debugging and incident response
- Code quality and testing philosophy
- Collaboration and communication style
Behavioral interview Playbook:
I'm running a behavioral interview using the STAR method.

Watch for:
- Whether answers include a specific Situation, Task, Action, and Result
- Vague answers that sound prepared but lack real detail
- Whether they take ownership or deflect to "we" for everything
- Consistency between different stories they tell

Alert me when:
- They describe the Situation but skip to the Result without explaining their Action
- They claim an outcome but don't explain their specific contribution
- I should ask a follow-up to get more specifics
- They've given a strong, complete answer worth noting

What to watch for during the interview

With a hiring Playbook, signals act like a second interviewer noting things you might miss while you’re focused on asking questions:
  • When a candidate gives a shallow answer, you get a nudge to push for specifics.
  • When they mention something interesting in passing, you get a reminder to come back to it.
  • When you’ve spent 15 minutes on one topic and haven’t covered others on your checklist, you see an alert.
The checklist tracking is particularly useful for structured interviews. After the call, you can see exactly which evaluation areas you covered and which you ran out of time for.

After the interview

The session review gives you:
  • A full transcript you can reference when writing your evaluation
  • The coaching signals at their timestamps, showing where the conversation had depth and where it didn’t
  • Playbook checklist coverage showing which areas you assessed
If you have a Signals plan, the tone profile shows engagement, hesitation, and composure patterns throughout the interview. Rising hesitation on a specific topic might indicate the candidate was less confident there. High connection scores suggest strong rapport.

Checking real understanding

One of the most useful aspects: when a candidate claims expertise in something, the AI can help you probe whether the understanding is genuine. If the candidate says “I’ve worked extensively with Kubernetes” but their follow-up answers lack operational detail, the Playbook can flag that gap and suggest a deeper question. This works because you’ve told the AI what depth looks like in your Playbook guidance. The AI isn’t judging the candidate. It’s helping you ask better questions based on what you told it matters.
